Designing Base Pay: From Philosophy to Practice

Ramonica Duarte, MBA, MS, CCP, GBP, SPHR, SHRM-SCP, PSHRA-SCP, is a human resources leader with over 25 years of experience in human resources, including significant focus on compensation, job architecture, and strategic workforce planning. Her experience spans public, private, nonprofit, and for-profit environments. She currently serves as a People Services Business Partner at Art and Wellness Enterprises (AWE), a shared services organization supporting multiple nonprofit entities founded by Alice Walton, including Crystal Bridges Museum of American Art, the Alice L. Walton School of Medicine, Art Bridges, and the Heartland Whole Health Institute. In her role, Ramonica partners across a diverse ecosystem of organizations spanning healthcare, higher education, museums, foundations, and large-scale operations. This breadth of scope has shaped her expertise in designing and aligning compensation structures across a wide variety of job types, organizational models, and talent markets. She supports work related to job architecture, position leveling, and compensation analysis, helping ensure alignment between organizational structure and pay decisions. Ramonica’s work focuses on building consistent, equitable, and market-aligned compensation practices. She plays a key role in evaluating roles for proper classification and leveling, supporting personnel budgeting processes, conducting market pricing and benchmarking, and guiding leaders through complex pay decisions. Her approach emphasizes both internal equity and external competitiveness, ensuring that compensation structures are not only defensible but also strategically aligned with organizational goals. She has extensive experience working with HR systems and data, particularly Workday HCM, where she supports configuration, reporting, and data integrity across multiple modules. Her technical expertise, combined with her strategic mindset, enables her to translate complex compensation concepts into practical, actionable guidance for leaders. Ramonica holds a Master of Business Administration (MBA) and a Master of Science in Strategic Management. She is a Certified Compensation Professional (CCP) and a Certified Benefits Professional (CBP), reflecting her ongoing commitment to the field of total rewards. She holds several senior-level HR certifications, including SPHR, SHRM-SCP, and PSHRA-SCP. She is particularly passionate about helping organizations move beyond reactive pay decisions and toward structured, consistent compensation practices. Her work is grounded in the belief that effective compensation design is both a science and an art—requiring strong data and structure, as well as thoughtful judgment and application.
